Impact of Workplace Resilience Training on Occupational Stress among Healthcare Workers in Nigeria
Abstract
Occupational stress is an important workplace and public health concern among healthcare workers in Nigeria, who operate in demanding environments characterized by heavy workloads, staff shortages, long working hours, exposure to illness and death, emotional demands, limited resources, and challenging working conditions. Persistent occupational stress may contribute to emotional exhaustion, reduced job satisfaction, impaired concentration, absenteeism, reduced work performance, and difficulties in maintaining quality healthcare delivery. Workplace resilience training provides healthcare workers with knowledge and practical skills for coping with occupational demands, managing stress, strengthening adaptive coping, improving emotional regulation, developing problem-solving skills, and maintaining psychological wellbeing. Against this background, this study investigates the impact of workplace resilience training on occupational stress among healthcare workers in Nigeria. The study will be anchored on the Transactional Model of Stress and Coping, Social Cognitive Theory, and the Job Demands-Resources Model. The Transactional Model of Stress and Coping explains how healthcare workers' appraisal of workplace demands and their perceived coping resources influence their experience of occupational stress. Social Cognitive Theory emphasizes self-efficacy, self-regulation, behavioural skills, observational learning, and environmental influences in developing effective coping behaviours. The Job Demands-Resources Model explains how demanding work conditions may contribute to occupational strain, while personal and organizational resources may help healthcare workers manage workplace demands and maintain wellbeing. Collectively, these theoretical perspectives provide a suitable framework for explaining how workplace resilience training may influence occupational stress among healthcare workers in Nigeria. The study will adopt a quantitative quasi-experimental research design. The study population will comprise healthcare workers, including doctors, nurses, pharmacists, laboratory scientists, physiotherapists, community health workers, medical laboratory personnel, and other healthcare professionals working in selected public and private healthcare facilities across Nigeria. A multistage sampling technique will be used to select states, local government areas, healthcare facilities, departments, and eligible healthcare workers. Workplace resilience training will be measured using indicators such as exposure to structured resilience training sessions, training frequency and duration, stress-management education, emotional regulation training, adaptive coping strategies, problem-solving skills, self-care education, mindfulness or relaxation techniques, peer-support activities, communication skills, workplace coping resources, and follow-up activities. Occupational stress will be assessed using indicators such as workload-related stress, emotional exhaustion, work pressure, role conflict, long working hours, job insecurity, interpersonal workplace stress, exposure to traumatic events, difficulty relaxing after work, sleep difficulties associated with work demands, psychological distress, and overall occupational stress levels. Data will be collected using structured questionnaires, validated occupational stress and resilience assessment instruments, training participation records, and relevant workplace records where appropriate. Occupational stress will be assessed before and after participation in the resilience training intervention. Descriptive statistics will be used to summarize healthcare workers' demographic and occupational characteristics, exposure to resilience training, and levels of occupational stress. Inferential statistical techniques, including paired sample tests, independent sample tests, chi-square tests, correlation analysis, and multiple regression analysis where appropriate, will be used to determine the impact of workplace resilience training on occupational stress. Diagnostic tests will also be conducted to assess the reliability, validity, and robustness of the findings. The study is expected to find that workplace resilience training has a significant negative impact on occupational stress among healthcare workers in Nigeria. Healthcare workers exposed to structured resilience training are expected to demonstrate reduced levels of occupational stress, emotional exhaustion, work-related psychological distress, and difficulty coping with workplace demands compared with their baseline levels or healthcare workers without similar training exposure. Training in adaptive coping, emotional regulation, stress management, problem-solving, self-care, relaxation, communication, and peer support may strengthen healthcare workers' ability to manage demanding work environments and recover from occupational challenges. Improved resilience may also enhance psychological wellbeing, job satisfaction, and capacity to maintain effective professional functioning. However, staff shortages, excessive workloads, inadequate healthcare resources, long working hours, workplace conflicts, exposure to traumatic events, and limited organizational support may continue to contribute to occupational stress and reduce the sustainability of individual resilience interventions. The study therefore expects practical, evidence-based, regularly reinforced, and organizationally supported workplace resilience training to contribute significantly to reducing occupational stress among healthcare workers in Nigeria. The study is expected to contribute to the literature on workplace resilience training, occupational stress, healthcare workers, occupational mental health, employee wellbeing, stress management, professional resilience, workplace health promotion, healthcare workforce wellbeing, and public health in Nigeria. The findings will provide useful information to the Federal Ministry of Health and Social Welfare, state ministries of health, healthcare institutions, hospital administrators, professional regulatory bodies, healthcare managers, doctors, nurses, pharmacists, allied health professionals, occupational health practitioners, psychologists, development partners, and policymakers regarding strategies for protecting healthcare workers' wellbeing. The study will also provide evidence-based recommendations for integrating resilience training into healthcare worker development programmes, strengthening workplace mental health services, establishing regular occupational stress assessments, improving peer-support systems, promoting healthy coping strategies, and addressing organizational conditions that contribute to occupational stress across healthcare facilities in Nigeria.
