Impact of Workplace Mental Health Programmes on Employee Mental Wellbeing among Bank Workers in Nigeria
Abstract
Mental wellbeing is an important component of occupational health and organizational productivity, particularly within the banking sector where employees may experience demanding workloads, long working hours, performance targets, customer-related pressures, financial responsibilities, technological changes, and job insecurity. Persistent workplace pressures may negatively affect employees' emotional wellbeing, job satisfaction, concentration, interpersonal relationships, and work performance. Workplace mental health programmes provide an organizational approach to promoting employee wellbeing through mental health education, counselling services, stress-management activities, psychological support, employee assistance services, wellness activities, and referral mechanisms. However, inadequate implementation, limited employee participation, stigma surrounding mental health, confidentiality concerns, and insufficient organizational resources may reduce the effectiveness of workplace mental health programmes in Nigerian banks. Against this background, this study investigates the impact of workplace mental health programmes on employee mental wellbeing among bank workers in Nigeria. The study will be anchored on the Job Demands-Resources Model, Social Support Theory, and Social Cognitive Theory. The Job Demands-Resources Model explains how excessive job demands may contribute to psychological strain while adequate organizational and personal resources may promote employee wellbeing and reduce the negative effects of workplace stressors. Social Support Theory emphasizes the importance of emotional, informational, and organizational support in helping employees cope with workplace demands and maintain psychological wellbeing. Social Cognitive Theory emphasizes the roles of knowledge, self-efficacy, behavioural skills, observational learning, and supportive organizational environments in promoting healthy mental health practices. Collectively, these theoretical perspectives provide a suitable framework for explaining how workplace mental health programmes may influence employee mental wellbeing among bank workers in Nigeria. The study will adopt a quantitative analytical cross-sectional or quasi-experimental research design. The study population will comprise employees working in selected commercial banks and other deposit money banks across Nigeria. A multistage sampling technique will be used to select states, banking institutions, branches, departments, and eligible employees. Workplace mental health programmes will be measured using indicators such as availability of mental health policies, employee assistance programmes, workplace counselling, stress-management programmes, mental health awareness activities, psychological support services, wellness programmes, peer-support initiatives, mental health screening, referral mechanisms, flexible work arrangements, management support, confidentiality provisions, programme accessibility, and frequency of programme activities. Employee mental wellbeing will be assessed using indicators such as emotional wellbeing, psychological wellbeing, perceived stress, work-related emotional exhaustion, job satisfaction, positive mood, ability to cope with workplace demands, sense of purpose, social functioning, psychological resilience, and overall perceived mental wellbeing. Data will be collected using structured questionnaires and validated employee mental wellbeing assessment instruments, together with relevant organizational programme records where available. Where a quasi-experimental design is used, employee mental wellbeing will be assessed before and after implementation of the workplace mental health programme. Descriptive statistics will be used to summarize employees' demographic and occupational characteristics, exposure to workplace mental health programmes, and mental wellbeing levels. Inferential statistical techniques, including paired or independent sample tests, chi-square tests, correlation analysis, and multiple regression analysis where appropriate, will be used to determine the impact of workplace mental health programmes on employee mental wellbeing. Diagnostic tests will also be conducted to assess the reliability, validity, and robustness of the findings. The study is expected to find that workplace mental health programmes have a significant positive impact on employee mental wellbeing among bank workers in Nigeria. Employees exposed to accessible and well-implemented workplace mental health programmes are expected to demonstrate improved psychological wellbeing, better stress management, greater ability to cope with workplace demands, improved job satisfaction, and reduced emotional exhaustion compared with their baseline wellbeing or employees without similar programme exposure. Workplace counselling, mental health education, stress-management activities, employee assistance services, wellness initiatives, peer support, and supportive management practices may provide employees with practical resources for managing occupational pressures and maintaining mental wellbeing. However, heavy workloads, performance targets, long working hours, limited programme accessibility, stigma, concerns about confidentiality, inadequate organizational commitment, and fear of workplace discrimination may reduce employee participation and programme effectiveness. The study therefore expects comprehensive, confidential, accessible, and sustained workplace mental health programmes to contribute significantly to improved mental wellbeing among bank workers in Nigeria. The study is expected to contribute to the literature on workplace mental health programmes, employee mental wellbeing, occupational health, workplace stress, employee wellbeing, banking-sector workers, organizational health promotion, employee assistance programmes, and public health in Nigeria. The findings will provide useful information to the Central Bank of Nigeria, Bank Employees Association, commercial banks, human resource departments, occupational health units, psychologists, counsellors, public health practitioners, organizational managers, labour organizations, development partners, and policymakers regarding strategies for strengthening mental health promotion within the banking sector. The study will also provide evidence-based recommendations for developing comprehensive workplace mental health policies, strengthening employee assistance and counselling services, improving confidentiality and accessibility, integrating mental health promotion into occupational health programmes, training managers to recognize and respond to employee mental health concerns, reducing workplace mental health stigma, and establishing sustainable employee wellbeing programmes across the Nigerian banking sector.
