Impact of Employee Wellness Education on Employee Wellbeing Practices among Public-Sector Workers in Nigeria
Abstract
Employee wellbeing is an important occupational health and public health concern among public-sector workers in Nigeria, who may experience heavy workloads, bureaucratic pressures, limited resources, workplace conflicts, long working hours, job-related stress, and changing organizational demands. Persistent exposure to these challenges may negatively affect workers' physical, psychological, social, and occupational wellbeing and may contribute to absenteeism, reduced productivity, poor job satisfaction, emotional exhaustion, and other adverse workplace outcomes. Employee wellness education provides an opportunity to equip public-sector workers with knowledge and practical skills for managing work-related stress, maintaining healthy lifestyles, improving work–life balance, developing healthy workplace relationships, recognizing early signs of emotional and physical health problems, and utilizing available occupational health and employee-support services. Against this background, this study investigates the impact of employee wellness education on employee wellbeing practices among public-sector workers in Nigeria. The study will be anchored on the Job Demands–Resources Model, Social Cognitive Theory, and the Health Belief Model. The Job Demands–Resources Model explains how excessive job demands, including workload, time pressure, emotional demands, and organizational pressures, may contribute to employee exhaustion, while workplace resources such as social support, autonomy, recognition, supportive leadership, and opportunities for recovery may promote wellbeing. Social Cognitive Theory emphasizes the roles of knowledge, self-efficacy, behavioural skills, observational learning, and environmental influences in the development and maintenance of healthy wellbeing practices. The Health Belief Model explains how workers' perceptions of health risks, perceived benefits of wellness practices, perceived barriers, and cues to action may influence their adoption of healthy behaviours. Collectively, these theoretical perspectives provide a suitable framework for explaining how employee wellness education may influence employee wellbeing practices among public-sector workers in Nigeria. The study will adopt a quantitative quasi-experimental or analytical cross-sectional research design. The study population will comprise employees working in selected federal, state, and local government ministries, departments, agencies, and public institutions across Nigeria. A multistage sampling technique will be used to select states, public-sector institutions, departments, units, and eligible workers. Employee wellness education will be measured using indicators such as exposure to structured wellness education sessions, training frequency and duration, stress management, physical activity, healthy nutrition, sleep health, work–life balance, emotional wellbeing, workplace communication, conflict management, resilience, relaxation techniques, ergonomic awareness, preventive healthcare, financial wellbeing, recognition of psychological distress, and awareness of employee assistance and occupational health services. Employee wellbeing practices will be assessed using indicators such as regular physical activity, healthy eating, adequate sleep, effective stress management, relaxation and restorative activities, appropriate work–life boundaries, use of social support, constructive workplace communication, participation in workplace wellness activities, appropriate help-seeking, healthy coping strategies, workload management, preventive health practices, and utilization of available occupational health resources. Data will be collected using structured questionnaires and appropriately validated employee wellness and wellbeing practice instruments administered before and after the educational intervention where a quasi-experimental design is used. Descriptive statistics will be used to summarize workers' demographic and occupational characteristics, exposure to employee wellness education, and wellbeing practices. Inferential statistical techniques, including paired or independent sample tests, chi-square tests, correlation analysis, and logistic or multiple regression analysis where appropriate, will be used to determine the impact of employee wellness education on employee wellbeing practices. Diagnostic tests will also be conducted to assess the reliability, validity, and robustness of the findings. The study is expected to find that employee wellness education has a significant positive impact on employee wellbeing practices among public-sector workers in Nigeria. Workers exposed to structured employee wellness education are expected to demonstrate greater adoption of healthy wellbeing practices than workers without similar educational exposure or compared with their baseline practices. Education may improve workers' ability to manage occupational stress, maintain healthy sleep and physical activity patterns, adopt healthier nutritional practices, establish appropriate work–life boundaries, develop positive workplace relationships, utilize social support, engage in preventive healthcare, and access available employee assistance or occupational health services. Practical approaches involving workplace demonstrations, stress-management exercises, health promotion activities, case discussions, and individualized wellness planning may strengthen workers' ability to translate knowledge into everyday practices. However, heavy workloads, inadequate staffing, bureaucratic pressures, limited workplace wellness resources, financial constraints, poor organizational support, and restricted opportunities for rest and physical activity may limit workers' ability to consistently adopt recommended wellbeing practices. The study therefore expects accessible, practical, workplace-oriented, culturally appropriate, and sustained employee wellness education, supported by organizational policies and resources, to contribute significantly to improved employee wellbeing practices among public-sector workers in Nigeria. The study is expected to contribute to the literature on employee wellness education, employee wellbeing practices, occupational health, workplace mental health, stress management, health promotion, public-sector workforce wellbeing, organizational health, and public health in Nigeria. The findings will provide useful information to the Federal Ministry of Health and Social Welfare, Office of the Head of the Civil Service of the Federation, state and local government authorities, ministries, departments and agencies, human resource departments, occupational health units, public-sector managers, labour organizations, public health practitioners, occupational health professionals, development partners, and policymakers regarding strategies for improving the wellbeing of public-sector workers. The study will also provide evidence-based recommendations for integrating employee wellness education into public-sector staff orientation and continuing professional development, strengthening workplace wellness programmes, improving access to occupational health and employee assistance services, promoting healthy work–life balance, encouraging preventive healthcare and healthy lifestyles, strengthening organizational support, and establishing sustainable employee wellbeing initiatives across Nigeria's public sector.
